The impact mechanism of constructive deviance on workplace ostracism: the roles of political skill and workplace friendship

Abstract

Constructive deviance is a voluntary behavior that breaks organizational rules but helps to promote organizational change and innovation. Previous studies mainly focused on the stimulating and inhibiting factors of constructive deviance. In contrast, the influence effects of constructive deviance have not attracted enough attention. Based on the social identity theory, this study explored the impact mechanism of constructive deviance on workplace ostracism. By statistical analysis of 456 paired data at two time points, the results showed that constructive deviance was positively related to workplace ostracism, and political skill buffered the positive relationship between constructive deviance and workplace ostracism. Political skill was positively related to workplace friendship. Workplace friendship buffered the positive relationship between constructive deviance and workplace ostracism, and mediated the direct moderating effect of political skill. This study enriches the impact effect of constructive deviance and provides practical guidance for employees to take effective measures to reduce workplace ostracism caused by constructive deviance.

  1. The construct of political skill has advanced beyond the original 6 item measure in Ahearn et al. (2004). In fact, the Political Skill Inventory of Ferris et al. (2005) is the superior measure and should be adopted in future studies.
