Zusammenfassung
Der Lerntransfer nach Qualifizierungsmaßnahmen ist von zentralem Interesse für Organisationen, die in die Weiterbildung ihrer Mitarbeiter investieren. Sowohl die Transfermotivation als auch die Unterstützung durch die Führungskraft nach der Qualifizierungsmaßnahme sind relevante Einflussfaktoren auf den Lerntransfer. Erste Studien, die den angenommenen vermittelnden Effekt der Transfermotivation zwischen der Unterstützung durch die Führungskraft und dem Lerntransfer untersuchen, kommen zu uneinheitlichen Ergebnissen: Mal führt die Unterstützung durch die Führungskraft zu einer höheren Transfermotivation und in der Folge zu einem höheren Lerntransfer, mal nicht. Die vorliegende Studie untersucht die mediierende Rolle der Transfermotivation und zeigt, dass der indirekte Effekt von der Art der Qualifizierungsmaßnahme (fachlich vs. überfachlich) abhängig ist. Das Modell der moderierten Mediation konnte mit Daten von Mitarbeitern (N = 206) unterschiedlicher Unternehmen bestätigt werden: Die Transfermotivation mediiert den Zusammenhang zwischen der Unterstützung durch die Führungskraft und dem Lerntransfer nur nach überfachlichen Qualifizierungsmaßnahmen. Das Ergebnis wird vor dem Hintergrund motivationaler Theorien diskutiert.
Abstract
Transfer of training is of particular interest for organizations that invest in their employees’ training and development. Motivation to transfer as well as supervisor support after the training are relevant factors influencing the learning transfer. Initial studies analyzing the suggested indirect effect from supervisor support on transfer through motivation to transfer show inconsistent findings: Some studies showed supervisor support to lead to greater motivation to transfer and learning transfer, whereas others did not. The present study aimed at analyzing the mediating role of motivation to transfer. Results show that this indirect effect depends on the type of training (hard vs. soft skills). The mediated moderation model was confirmed by data from 206 employees from different companies: Only for soft skills, motivation to transfer mediates the influence of supervisor support on learning transfer. Results are discussed against the background of motivational theory.
