Zusammenfassung
Zielvereinbarungen sind in Organisationen ein verbreitetes Führungsinstrument. Die Zielsetzungstheorie bildet die theoretische Grundlage dafür. Sie versucht die Frage zu beantworten, welche Merkmale menschlicher Leistungsziele unter welchen Bedingungen die stärksten Leistungswirkungen entfalten. Die Theorie ist insbesondere im Bereich der beruflichen Arbeit erfolgreich angewendet worden, wird aber auch in anderen Kontexten genutzt (z. B. Schule, Sport). Nachdem die grundlegenden Annahmen und Befunde für Einzelarbeit und Gruppenarbeit dargestellt sind, zeigen wir neuere Entwicklungen auf, z. B. Forschung zu unbewussten Zielen. Auch die Stichhaltigkeit kritischer Stimmen, die vor unerwünschten Nebenwirkungen wie z. B. Gesundheitsrisiken oder unethischem Handeln beim Führen mit Zielen warnen, wird erörtert. Obwohl eine unsachgemäße Anwendung der Theorie in der Praxis in der Tat einige Probleme mit sich bringen kann, sind solche Vorwürfe unseres Erachtens nicht angemessen. Wir erörtern zudem, was zum Zusammenhang zwischen dem Führen mit Zielen und der Gesundheit der Mitarbeiter bekannt ist und stellen Studien vor, in denen Zielsetzungen zur Förderung von Erholung bei der Arbeit eingesetzt werden. Unser Überblick belegt, dass die Theorie empirisch gut verankert und in der Praxis sehr nützlich ist. Die Theorieentwicklung kann aber keinesfalls schon als „abgeschlossen“ betrachtet werden. Die Zielsetzungstheorie ist eher als eine „Großbaustelle der Führungsforschung“ zu sehen, die dank sehr stabiler Fundamente auch in der zunehmen digitalisierten Arbeitswelt weiterwachsen wird.
