Zusammenfassung
In dem Beitrag werden prinzipielle Überlegungen zur vergleichenden Erforschung von Transformationsprozessen bei der expliziten Bearbeitung von Vielfalt in Form des Diversitätsmanagements (DiM) angestellt. Aus der Perspektive der reflexiven Diversitätsforschung werden methodologische Vorsichtsregeln identifiziert. Dabei wird weder – wie im World-Polity-Ansatz – unterstellt, dass es zu einer inkrementellen Harmonisierung des Umgangs mit Diversität in Form eines ‚typischen‘ DiM komme, noch wird – wie im Multiple Modernities-Ansatz – unterstellt, dass lokale Formen des DiM notwendig bestimmten, lokalen Pfadabhängigkeiten folgten. Vielmehr wird eine methodologische Heuristik, ja im Grunde ein Programm zur Erforschung des Zusammenspiels zwischen globalen und lokalen Prozessen bei der Diffusion und damit Transformation am Beispiel des DiM in Unternehmen entwickelt.

Cliff Oswick und Mike Noon (2014) haben eine etwas andere Sichtweise auf Diskurse über eine systematische und antidiskriminatorische Bearbeitung von Diversität in Organisationen vorgeschlagen und identifizieren drei eng verzahnte begriffliche Konstruktionen: nämlich ‚equal opportunity initiatives‘, ‚diversity management strategies‘ und ‚concepts of inclusion and diversity‘. Oswick und Noon betrachten indes nicht die empirisch-praktischen Institutionalisierungen dieser Diskurse und sie weisen selbst daraufhin, dass Ely und Thomas (1996) im Grunde mit dem „learning and effectness paradigm“ ihr „concept of inclusion and diversity“ addressieren. (Oswick und Noon 2014, S. 26 f.) Auch Quinetta M. Roberson fehlt im Verzeichnis (2006, S. 17) unterscheidet zwischen Diversitäts- und Inklusionsansatz: Während sich der Diversitätsansatz um organisationale Demographie be-/kümmerte, ginge es dem Inklusionsansatz um den Abbau von Barrieren und die Teilhabe aller Beschäftigten. Dabei handelt es sich jedoch um ganz ähnliche Ziele, wie sie Thomas und Ely in ihrem „learning and effectness paradigm“ (Jahr und Seitenzahl, da Zitat) ausmachen. Dass es wichtig ist, nicht nur diskursive Praktiken der Unterscheidung zwischen unterschiedlichen Formen des anti-diskriminierenden Umgang mit Vielfalt zu betrachten, sondern auch deren empirisch-praktische Umsetzung, darauf hat Tatli (2011, S. 249) hingewiesen. In ihrer Studie über Diskurse, Praktiken und Praktiker*innen des DiM zeigt sie, dass die diskursiven Veränderungen gerade keine entsprechenden Veränderungen in der Praxis des DiM implizierten.
