Zusammenfassung

Purpose of the Project: This study analyzed the effect of evidence-based nursing management practices on nurses’ levels of job satisfaction, organizational commitment, and intent to leave. Design and Methods: This research employed a single group quasi-experimental pretest-posttest design with repeated measures. The project was conducted in a 127-bed private accredited hospital by Joint Commission International in Turkey. In this research, the intervention was facilitation of evidence-based decision of the nurse managers’ to increase job satisfaction and organizational commitment and reduce intent to leave. For this reason, methods of the project included a review of research on nurses’ job satisfaction, organisational commitment and intent to leave were recapitulated and edited for easier implementation of evidence-based recommendations developed with nurse managers. There were three separate measurement occasions comprising of base-line, first follow-up at month 5 and second follow-up at month 10. Results: An increase in the nurses’ intrinsic, extrinsic and total satisfaction levels was observed at months 5 and 10 after the intervention, and their normative commitment showed an increase at month 10. There were no statistically significant differences between the three measurements in the dimensions of affective commitment, continuance commitment and nurses’ intention to leave. Nurse managers stated that they benefited from collaborating with the researchers and nurse managers. Implications: Evidence-based nursing management practices could pave the way to alleviating human resources problems experienced in nursing and bridge the gap between theory and practice in nursing management.
