Zusammenfassung

Soziale Netze haben einen zentralen Einfluss auf den Karriereerfolg in Organisationen. Insbesondere ab der Stufe des mittleren Managements ist das Humankapital alleine nicht mehr ausreichend für weitere Karriereschritte, sondern es bedarf der Einbettung in informale Netzwerkstrukturen. Netzwerke kanalisieren den Ressourcenfluss, regulieren den Zugang zu Informationen und verschaffen Mentoring und Unterstützung. Die Aussagen der Netzwerktheorien divergieren jedoch stark bezüglich der Wirkung verschiedener Netzwerkaspekte auf den Handlungserfolg der Akteure. Während einige Theorien davon ausgehen, dass strukturelle Löcher den Akteuren bei der Durchsetzung ihrer Interessen helfen, machen andere auf die Bedeutung von eng gekoppelten Netzen aufmerksam. Diese Arbeit exemplifiziert die Wirkungsweisen der Netzwerke am Beispiel des Karriereerfolgs. Sie zeigt, dass erst eine inhaltliche Spezifizierung der Ressourcenflüsse die Wirkungsweise der Netze im organisationalen Kontext erhellt und divergierende Forschungsergebnisse erklärt.
