Zusammenfassung

Organisationale Veränderungen bringen neben personalen Umstrukturierungen auch Auswirkungen auf die Gesundheit und das Wohlbefinden der Mitarbeiter mit sich. In dieser Studie untersuchten die Autoren die Auswirkungen von Veränderungsprozessen auf das Erleben der Arbeitssituation und Gesundheitsindikatoren der Mitarbeiter. Als wichtige Ressource in diesem Prozess wurde in der vorgestellten Untersuchung der Organisationsbezogene Selbstwert (OBSE) geprüft. Die Ergebnisse zeigen sowohl einen direkten als auch einen vermittelten Einfluss des OBSE auf die Auswirkungen von Veränderungsprozessen. Zusätzlich verdeutlicht die Arbeit die Relevanz von Gefährdungsanalysen zu psychischen Belastungen und beinhaltet Hinweise zur weiterführenden Forschung.

Résumé

Des modifications organisationnelles entraînent en plus de restructurations personnelles des effets sur la santé et le bien-être des travailleurs. Dans cette étude, les auteurs ont examiné les effets des processus de changement sur le ressenti des travailleurs en situation de travail ainsi que les indicateurs de santé les concernant. Dans la présente étude, l’estime de soi appliquée (OBSE) a été examinée comme un processus important. Les résultats montrent aussi bien une influence directe que indirecte de l’OBSE sur les effets des processus de modification. De plus, le travail clarifie l’importance du diagnostic des analyses du danger sur les contraintes psychologiques et contient des indications visant la recherche continue.

Abstract

Organizational change processes do not only accompany with reorganization but also influence the health and welfare of employees. This study explores the effects of change processes on experience and cognition of work situations and health indicators. The study examines the quality of a diagnosis tool that ascertains change effects on a company’s organisation and the employees’ work activities. Moreover the effects of change processes on the employees’ experience of the work situation and on their indicators of health were analysed. So the connection between change-based stresses and strains and the health outcomes, emotional exhaustion and cynicism, can be explored. As an important resource in this process the Organizations-Based Self Esteem (OBSE) was tested in this study. Data analysis based on questionnaire (PREVA Basisdiagnostik) from employees of different departments of a German service provider, N=142. The return rate was 73%. Additionally, the data were complemented by interviews on telephone with the responsible supervisors. In these interviews the not-intended influences and additional changes should be detected.
