Zusammenfassung
Welche Konsequenzen Altersheterogenität in Arbeitsgruppen auf die Effektivität und das Wohlbefinden der Gruppe hat, ist bislang nur unzureichend geklärt. Aktuelle empirische Befunde und die Vorstellungen der Theorie der sozialen Kategorisierung lassen jedoch erwarten, dass die Wahrnehmung von Altersunterschieden (Salienz) in einer Gruppe emotionale und aufgabenbezogene Konflikte auslöst, welche die Gruppeneffektivität (in der vorliegenden Studie operationalisiert über Vorgesetzten- und Mitarbeiterurteile zu Innovationsleistungen sowie Angaben zum Burnouterleben der Mitarbeiter) beeinträchtigen. Es gibt weiterhin Hinweise darauf, dass dieser Mediationseffekt der Konflikte durch die Wertschätzung für Altersunterschiede, d. h. die Überzeugung, dass die Altersmischung in einer Arbeitsgruppe positiv für deren Produktivität ist, moderiert werden kann. Die empirische Prüfung dieser moderierten Mediationsannahme erfolgte in einer Stichprobe von 140 Arbeitsgruppen (N = 648) einer groβen Landesverwaltung mittels Regressionsanalysen. Die Befunde zeigen erwartungsgemäβ, dass die Beziehungen zwischen der Salienz der Altersheterogenität und den Innovationsleistungen einerseits sowie dem Burnouterleben andererseits vollständig über Konflikte vermittelt sind. Die negativen indirekten Effekte der Altersheterogenität nehmen zudem mit hoch ausgeprägter Wertschätzung für Altersunterschiede signifikant ab.
Résumé
Quelles conséquences l’hétérogénéité de l’âge dans le groupe de travail a t’elle sur l’efficacité et le bien-être de ce même groupe. Ce point est jusqu″à présent insuffisamment clarifié. Des résultats empiriques récents, et la présentation de la théorie de catégorisation sociale nous montre toutefois que la prépondérance de différences d’âge déclenche des conflits émotionnels ainsi que des problèmes de compétence, et qui portent atteinte à l’efficacité du groupe. Nous avons également d’autres indications concernant ce sujet. Les effets de médiation de conflits en fonction de l’estime pour les différences d’âge peuvent être modérés. L’examen empirique de l’adoption de médiation modérée a été effectué sur un échantillon de 140 groupes de travail (N = 648). Les résultats montrent, que la corrélation entre d’une part la prépondérance de différence d’âge et les performances d’innovation, et d’autre part le ressenti du burnout agissent de manière positive sur les conflits. Les effets négatifs indirects diminuent de manière significative lors d’une grande importance de la prise en compte de l’estime pour la différence d’âge.
Abstract
Group composition is a relevant determinant of group effectiveness (Gebert 2004; Wegge 2003). Members of a work group can differ in several characteristics, but given the demographic change the age composition of a work group, especially age heterogeneity, and its effects on group functioning are of growing interest in research.
